Abstract

The health care sector is a knowledge-rich community which deals with patients’ lives and wellness. Hence, job crafting can be considered as proactive behavior from nurses to initiate changes in their job demands and resources tomake their jobs more meaningful, satisfying and engaging in more productive behavior. Job crafting can become an important driver of organizational citizenship behaviors by increasing the strength of human relations and collaboration among staff nurses, so they become more satisfaction.Purpose of the study:The present study aimed to identify the relation among nurse’s job crafting,job satisfaction, and Organizational Citizenship behavior at Menoufia university hospitals.Research Questions:● What are the nurse’s job crafting levels at Menoufia University Hospitals?
● What are the nurse’s job satisfaction levels at Menoufia University Hospitals?● What are the nurses’s organizational citizenship behavior levels at Menoufia University Hospitals?● What is the relation among nurses job crafting, job satisfaction and Organizational citizenship behaviors at Menoufia University Hospitals?Study design:• Correlational design was used in the present research study.Study setting:● The study was conducted at critical care units and different in Menoufia University hospitals.Study Subjects:
● The subjects of the study consisted of convenient sample of staff nurses (300staff nurses). Staff nurses who are responsible for providing direct nursing care activities to patient and working in above mentioned study setting andhaving at least two years of job experience and accept to participate in thestudy.Instruments of data collection● The data for this study was collected by using three instruments namely job crafting scale, job satisfaction scale, and Organizational Citizenship behavior questionnaires .I: Job Crafting Scale :The first instrument: Job Crafting Scale, this instrument. It consists of two parts:Part one (1):- personal and job characteristics demographic characteristics of the nurses’; it included; age, sex. Qualifications, marital status, and yearsof nursing experiences in unit work.Part two (2): Job Crafting scale that developed by Slemp & Vella-H Brodrick(2015) to measure the level to which nurses engage in job crafting activities. It included (15) items that are grouped into three dimensions; namely task crafting (5 items), relational crafting (5items), and cognitive crafting (5 items).The second instrument: Nurses’ job satisfaction scaleThis instrument is developed by Silva João et al., (2017). It included and adapted to assess the job satisfaction among nurses. It consists of 37 items which divided into six dimensions: satisfaction. With the leadership (12 items),satisfaction with the organization and resources (8 items) satisfaction with professional Recognition; 5 items), satisfaction with co-workers (5 items),satisfaction with the recognition and remuneration (5 items) satisfaction with staffing (2 items).The Third instruments:-Organizational citizenship behaviors questionnaire It to assess organizational citizenship behaviors, It Level among staff nurses. It consisted of (38) Items classified into five dimensions; conscientiousness (9 items), civic virtue (9 items), Altruism (6items),Sportsmanship (8 items) and courtesy (6 Items).Validity of study instruments: It was used previously and tested for validity no modification was needed. Reliability of the instruments Reliability of the three tested by Cronbach’s alpha test instruments reliability, reliability of job crafting scale It estimated as (r=0. 83%) Reliability of the job satisfaction scale: it was estimated as (r = 0.85%) while Reliability of theorganizational citizenship behaviors: it was estimated (r = 0.86%)Results of the current study could be summarized as follow; The majority of studied staff nurses were at age 20<30 (49 %). more than three quarters of the staff nurses were female (88.3 %) and married (84.0%). While regarding to work unit (26.3 %) were in operation department. The majority of staff nurses had high perception level regarding cognitive crafting. Highest mean score (11.93±2.178) and ranking of cognitive crafting in total perception domains score (33.54±4.125) of job crafting. The majority of staff had high perception level of job satisfaction with theco-workers (77.07%). The highest mean score (11.56±2.589) and ranking of job satisfaction domains and total job satisfaction score Mean ±SD (75.83±15.709). The majority (89.39%) of the studied had high organizational citizenship behaviors level.The highest mean score (16.09±2.209) was related to courtesy subdomain, followed by altruism (15.23±2.473) consciousness (22.69±2.613) and sportsmanship (16.45±2.751) while, the lowest mean score sportsmanship (16.45±2.751) related to virtue dimension. There was Statistically significant positive correlation between Total level job crafting level that mean when total level increases of job crafting level improved There was highly statistically significant between total level of job crafting, job satisfaction, and organizational citizenship behavior level. In the light of the findings obtained from the current study, the following points are recommended: At practice level Nurse mangers create a work environment for nurses to craft Their jobs to improve Job satisfaction and avoid organizational citizenship behavior sthrough:1) Inform their nurses about job crafting strategies (dimensions of job crafting).2) Stimulate nurses to take resourcefulness when they desire more challenging work or less hindering job demands.3) Coaching and feedback for nurses about job crafting activities.4) Encourage nurses’ activities participation in continuous professional development activities.  Designing job crafting training programs and workshops that focus on encouraging nurses to think about opportunities and techniques they may use to engage in job crafting behaviors. Pay attention of the staff nurses ’needs, interests, motivation, and appreciation of their effort in job crafting. Establish a supportive work environment, which in turn, will motivate staff nurses to engage in organizational citizenship behavior. Encourage open communication between staff nurses through conferences and meetings to share best practices. Maintain staff nurses’ awareness about job crafting and organizational citizenship behaviors by conducting educational programs, workshops, and conferences to improve outcomes related to patients and the organization.  Develop a reward system to encourage job crafting and organizational citizenship behaviors. At educational level Participate in periodic meetings with their supervisor to discuss and solve the work problems. Participate in job crafting session to share the valuable knowledge and gain experience from colleagues. Job crafting about individual workplace mistakes to prevent recurring of work place mistakes and better performance. For further research level: Replication of the study on a larger probability sample is highly recommended to achieve generalizable results. Investigate factors affecting job crafting job satisfaction and organizational Citizenship behaviors. Develop strategies for improving the quality of nursing care through knowledge sharing about job crafting. Investigate job crafting, job satisfaction and its relation to organizational Performance and organizational citizenship behaviors.
